The Quiet Conductor of Adaptive Work: A Field Based Qualitative Study of Coordinated Capability in Creative Food SMEs in Surakarta

Abstract

This research aims to analyze how small and medium enterprises arrange people, routines, digital tools, and relational resources into a coordinated pattern of adaptive work. The study takes the metaphor of the quiet conductor to describe coordination that is rarely formalized but strongly influences how decisions are made, how customers are served, and how scarce resources are moved across daily operations. The main problem addressed is how creative food SMEs maintain coherence when they face unstable demand, limited digital capability, fragmented roles, and uneven access to external support. The novelty of this article lies in its field based explanation of coordinated capability as a lived managerial practice rather than a purely technical capacity. A qualitative field study was conducted in Surakarta, Indonesia, involving 18 informants selected through purposive and snowball procedures. Data were collected through interviews, direct observation, and documentation. The findings indicate that adaptive coordination appears through four practical rhythms, namely role stretching, relational cue reading, selective digital use, and shared improvisation. Informants described coordination as a daily effort to keep production, marketing, and customer response moving without losing the distinct character of the business. The study concludes that the strength of SMEs does not always come from formal planning alone, but from the ability to arrange dispersed resources into a workable rhythm that is understood by owners, employees, partners, and customers.
